Before choosing the best approach, the change manager should identify who are likely to resist the change and main reasons for the resistance. If a change is going to affect the employees negatively, the management should tell them why the decision was taken and what the organization plans to do to assist them from the situation. Although change leaders try their best to ensure staff members accept changes for the purpose of organizational success, they at times fail to succeed because most people have the perception that things should remain the way they are (Bart, 2015). Instead of considering the positive side of change, most people especially employees think changes are associated with risks or negative impacts in their career. The reason why resistance to change is frequently demonized as a problem that must be managed is that resistance towards change has become a common factor that makes organizations not to meet their dynamic needs of their clients (Baldon, 2010). It also considered as among the factors that make companies not to utilize the available growth opportunities which can make them upgrade to the next level. The fear of the unknown is among the major factors which make people develop resistance for a change (Jennifer, 2014). When people resist change because of what they dont know, it is advisable for the person responsible for the change to inform them that they should not fear for what they dont know. Instead, they should take the change positively because it is always aimed to benefit them and the organization at large. For organizations to continue realizing succeed in the competitive environment, managers should teach their staff the importance of change and how resistance is likely to impact an organization that seeks to attain a competitive advantage (Haas Lesch 2012). Employees should be taught how to approach a change in the right manner to reduce the chances of resistance. What are the implications of this and how else can resistance be understood One of the significant implications for change resistance is that people believe much on the downside of the change than its positive side (Earnest Karinch, 2011). One of the primary reasons for change resistance is habit. When an organization decides to do new things, individual habits may act as a substantial obstruction toward the change because some people tend to feel what exists should not be changed. Change resistance may imply that the person responsible for the change did not follow the right procedure or did not consider the impacts of the change before implementing it (Bart, 2015). When planning for the change, it is good to follow the right channel to minimize the chances for resistance. For example, it is advisable to alert the stakeholders about the change, why you feel the change should be undertaken, who will undertake it, the likely results for the change and so forth. Before establishing changes in organizations, it is advisable to ensure proper planning is undertaken to ensure the change process is initiated and managed by the right person at the right time (Anderson, 2011). It is also important to understand the reasons for the resistance and find out if they are reasonable. Because no one would like his or her career to be negatively impacted by a change, it is advisable to view change resistance from a broader perspective (Celine, 2013). It is not right to judge employees who resist change as people who want to cripple the growth of the organization. Instead, the management should take these employees as individuals who like to be part of the organization and use proper strategies to implement changes. Resistance to change should not be taken as an offense within an organization. This is because at times people may have good reasons for the resistance (Carol, 2012). If for example the person responsible for the change does not understand and communicate the causes of the change, the stakeholders should resist the change because there are no clear reasons why it should be implemented. Because the individual sources for change resistance are rooted from basic human characteristics like needs and perceptions, people who are responsible for change should know how to deal with these characteristics in the right manner (Even, 2013). It is not advisable to force a change to happen where it has been approached with full resistance because it may make an organization to experience a lot of problems The management should not punish people who resist change because in some cases change resistance may also play a role in organizational growth (Bart, 2015). For example, if the individual responsible for the change does not analyze how the change will impact the organization, it may end up making the organization experience some problems. In such cases, change resistance may play a role because it can prevent the change from being implemented. In times where employees resist a proposed change, it is advisable for the person responsible for the change to analyze why the change is facing resistance and come up with proper decisions (Celine, 2013). In cases where employees do not have clear reasons for the opposition, the person responsible should inform them what the change is meant for and why they should accept it. Managers are the key drivers of change in every organization. They should play a role in informing the people about the importance of change (Ik, 2014). Among the roles which managers should play in embracing change in an organization should include identifying the purpose for a change and how it is likely to affect the organization. Conclusion Having seen that change is important especially for organizations that would like to thrive in todays competitive environment, it is advisable for the management to incorporate it in its growth strategies and come up with proper ways of managing resistance (Haas Lesch 2012). Informing the stakeholders concerning the importance of a change and letting them to play a role in implementing the change can assist organizations to minimize the chances for resistance. It is advisable to understand the resistance to a change in the right way because at times it may prevent an organization from making wrong decisions. Juveniles And The Death Penalty Juveniles and the Death Penalty Why it's not a Deterrent, and How it can Become One Today, minors are using their age as a shield against capital punishment. I feel the death penalty is appropriate for juveniles in certain circumstances, such as murder and brutal crimes that are considered capital offenses. The rate at which the death penalty is carried out, as well as inconstancies in sentencing doesn't make it a deterrent. There should not be an age limit in all capital offenses for those who could face the death penalty and knew what he or she was doing was wrong, and a crime. Age limits do not predict when one is able to handle responsibilities. What they do is assume one should be able to take on new responsibilities, laws, and issues. One is not suddenly capable of driving at sixteen, and not immediately given the knowledge of the voting system at eighteen. How does a specific age predict when a person knows right from wrong? By not having a minimum age for juvenile offenders in capital offenses, juvenile's special rights and immunities would be taken away. Th ese rights for juveniles exist so justice courts can provide measures of guidance and rehabilitation for the youth by using mentors in society. There have been several laws made for juveniles regarding the age they could be tried as adults in capital cases. Although, the age limit varies from state to state, and even then that age isn't always followed due to different situations in cases. This is what I mean by inconsistencies among court cases. These laws were made because some youth who was not yet considered an adult committed a horrific crime and knew what he or she was doing when the crime took place. These juveniles perform the same malicious acts as adult capital offenders. They need to be punished for their actions just as the adults are so they know they can't get away with crime just because their age says they're not an adult yet. Thirty-eight states and the federal government created statutes authorizing the death penalty for certain forms of murder and other capital offenses. Presently, fifteen states have chosen the minimum age of eighteen for a youth to be considered for the death penalty, four have chosen the age of seventeen, and twenty states have chosen sixteen as a minimum age. There was one agreement among justices regarding the Constitution which doesn't say juveniles can't receive the death penalty. The Constitution, which has its roots in English Common law, is not in violation of the cases of juvenile death penalties. Before having a minimum age limit in effect, English Common law had a direct influence on the Constitution. This common law, carried over to American statutes, established the assumption that no one under the age of seven had the mental capability to commit crimes. Therefore they had no concept of mens rea, which is a Latin word meaning intent. In English common law intent had to be proven in cases concerning offenders of ages seven to fourteen, which carried over to be an American standard. Only in cases of youth over the age of fourteen was it possible to acknowledge they had the mental capacity to perform a crime with intent. Because these juveniles' crimes were so harsh, the youth's case would be transferred to criminal courts and, in turn, makes it possible to sentence violent, juvenile offenders with the death penalty. The idea of whether or not the death penalty should be applied to juveniles is only possible through the transfer of juveniles out of the juvenile courts and into an adult criminal court. Only then can a guilty, violent youth be punished to the full extent for the capital crimes they have committed. Due to inconsistencies in the laws, the death penalty is not a deterrent from keeping youth from committing crimes or fearing any serious punishments. The goal of having stricter penalties will hopefully also decrease the numbers of future generations who commit crimes. As he chewed on the tip of his eyeglasses, he informed the students that he liked the attention that his work was getting more than the attention that he was receiving because of the award. ââ¬Å"I think it is one of the dilemmas of being an American poet, that perhaps even if you are famous, you are more famous for being famous than if people know your poetry,â⬠Dunn mentioned in a past interview. After the conference Dunn attended dinner at a nearby restaurant. At 7:30 p.m. he then attended a forum open to the public to commence on the reading of his poetry. The Pulitzer Prize winning collection of poetry, ââ¬ËDifferent Hoursââ¬â¢ received the most attention from Dunn. Nine poems from that collection were recited, and over ten poems from additional collections. The Pulitzer Prizes, which are awarded annually by Columbia University in N.Y.C., are not easily obtained. With 2,000 entries submitted each year and only twenty-one awards normally given in a number of fields Dunn knew of the odds against him. They are common respectable citizens, who somehow could not get the license renewed before driving their cars. Reasons for which their licenses are suspended include but are not limited to having unsatisfactory driving record in terms of too many points, and drunk driving. Many drivers are penalized for committing even minor offenses like forgetting to pay a ticket. For some reason, they are not able to make it to the court, and are thus suspended. Many among these people are unemployed, foreclosed, and poor, with no money to afford such expenses. A vast majority of them are found guilty of not paying the draconian Driver Responsibility Law imposed upon them by the state. Its charges supersede those of any other offense. Currently, lawmakers are advancing towards the eradication of fees that are overly punitive because such fees play a role in filling the budget holes while being ineffective in deterring dangerous driving behaviors. However, one of the most significant hurdles in thi s way is the replacement of the driver responsibility charges worth millions of dollars a year for a cash-strapped state. The Driver Responsibility Law is imposed when a driver fails to compensate or keep-up with a plan of payment. As a result of this, the Department of Treasury sends a notice to the Secretary of State, which in turn suspends the license. The concerned driver is not even notified of the same.
